I struggled so much with this, but when I started to do it, it was one of the most liberating things that ever happened to me. Learn to say yes. As I’ve got older, I’ve become quite ‘safe’. I am trying more and more to take myself out of my comfort zone. Find purpose. It can be anything – a charity, volunteering … Accept that Life is a roller coaster. Ups and downs. Accept yourself. Even the bits you really don’t like – you can work on those. No one is perfect. Try not to judge. If I’m judging people, it says more about where I am than about them. It’s at that point that I probably need to talk to someone … Music is a mood-altering drug. Some songs can make you cry, but some can make you really euphoric. I choose to mostly listen to the latter. Exercise. There is science to back me up here. Exercise is a no-brainer for mood enhancement. Look after something. Let something need you for its survival. It doesn’t have to be kids. It can be an animal, a houseplant, anything. And last but not least … Faith. I’m not sure what I believe in, but I do feel that when I pray, my prayers are being heard. John sat on our board, and his firm, Kleiner Perkins, had recently invested in the company. The topic was a form of management by objectives called OKRs (to which we referred in the previous chapter), which John had learned from former Intel CEO Andy Grove.173 There are several characteristics that set OKRs apart from their typical underpromise-and-overdeliver corporate-objective brethren. First, a good OKR marries the big-picture objective with a highly measurable key result. It’s easy to set some amorphous strategic goal (make usability better … improve team morale … get in better shape) as an objective and then, at quarter end, declare victory. But when the strategic goal is measured against a concrete goal (increase usage of features by X percent … raise employee satisfaction scores by Y percent … run a half marathon in under two hours), then things get interesting. For example, one of our platform team’s recent OKRs was to have “new WW systems serving significant traffic for XX large services with latency < YY microseconds @ ZZ% on Jupiter.”174 (Jupiter is a code name, not the location of Google’s newest data center.) There is no ambiguity with this OKR; it is very easy to measure whether or not it is accomplished. Other OKRs will call for rolling out a product across a specific number of countries, or set objectives for usage (e.g., one of the Google+ team’s recent OKRs was about the daily number of messages users would post in hangouts) or performance (e.g., median watch latency on YouTube videos). Second—and here is where thinking big comes in—a good OKR should be a stretch to achieve, and hitting 100 percent on all OKRs should be practically unattainable. If your OKRs are all green, you aren’t setting them high enough. The best OKRs are aggressive, but realistic. Under this strange arithmetic, a score of 70 percent on a well-constructed OKR is often better than 100 percent on a lesser one. Third, most everyone does them. Remember, you need everyone thinking in your venture, regardless of their position. Fourth, they are scored, but this scoring isn’t used for anything and isn’t even tracked. This lets people judge their performance honestly. Fifth, OKRs are not comprehensive; they are reserved for areas that need special focus and objectives that won’t be reached without some extra oomph. Business-as-usual stuff doesn’t need OKRs. As your venture grows, the most important OKRs shift from individuals to teams. In a small company, an individual can achieve incredible things on her own, but as the company grows it becomes harder to accomplish stretch goals without teammates. This doesn’t mean that individuals should stop doing OKRs, but rather that team OKRs become the more important means to maintain focus on the big tasks. And there’s one final benefit of an OKR-driven culture: It helps keep people from chasing competitors. Competitors are everywhere in the Internet Century, and chasing them (as we noted earlier) is the fastest path to mediocrity. 33. Keep Good Company Ever heard the phrase that you can judge a man - and a woman - by the company he keeps? I’ve already talked about steering clear of the dream-stealers, but there are other people that most of us have in our lives who do us no favours whatsoever. If you’ve got a friend who’s always putting you down, or always telling you that your ideas are naff, or who takes the mick out of your taste in clothes, music or books, then I bet you go home after seeing that friend feeling less good about yourself. We’ve all had friends who turn up, open their mouths and spew out a torrent of negative junk about their lives. Now, if someone came round to your home and emptied an actual bag of trash all over your sitting room, you’d go crazy - and you’d be unlikely to invite them round again. Well, we should do the same to those who dump their junk on us mentally. Just because you can’t see their negative verbal junk, it doesn’t mean it isn’t cluttering your life, and polluting your dreams and attitude. Don’t hang out with people like that. If, on the other hand, you have a friend who laughs along at your same old jokes, encourages you to try new things and makes you feel good about yourself, then that’s the person to spend time with. That’s the positive junk! The good stuff. The less you see of your toxic friends and the more you see of your enthusiastic friends, the better you will feel about yourself, and the better you will become. We are such social creatures that we all tend to become like the people we hang out with. It is human nature. So spend your days in the company of people who build you up and who see your mountain as achievable.

The thing is, there’s generally no consequence for bad police behavior, even repeated or serially bad behavior. Even if individual officers are successfully sued, the only thing that happens is that the city’s corporation counsel pays out some cash, and life just goes on as before. An officer’s record of complaints or settlements isn’t listed publicly. A defense lawyer who wants to find out if the officer who arrested his client has ever, say, bounced an old lady’s head off a sidewalk or lied to a judge about witnessing a drug sale has to meet an extraordinary legal standard to get access to that info. In order to look at an officer’s record, you have to file what’s called a “Gissendanner motion,” the term referring to a 1979 case, People v. Gissendanner. In that case, a woman in the Rochester suburb of Irondequoit was busted in a sting cocaine sale by a pair of undercover police. The court in that case held that the defendant isn’t entitled to subpoena the records of arresting officers willy-nilly, but that you needed a “factual predicate” to look for records of, say, excessive force or entrapment. In other words, you already need to know what you’re looking for before you find it. What this all boils down to is, if you really feel like it, you can definitely sue the New York City Police Department. Since so much of what they do happens on the street, in front of witnesses, you might very well even win. But even if you win, there’s not necessarily any consequence. The corporation counsel’s office doesn’t call up senior police officials after lawsuits and say, “Hey, you’ve got to get rid of these three meatheads in the Seventy-Eighth Precinct we keep paying out settlements for.” In fact, when there are successful lawsuits, individual officers typically aren’t even informed of it. What makes this so luridly fascinating is that this system is the exact inverse of the no-jail, all-settlement system of justice that governs too-big-to-fail companies like HSBC. Big banks get caught committing crimes, at worst they pay a big fine. Instead of going to jail, a check gets written, and it comes out of the pockets of shareholders, not the individuals responsible. Here it’s the same thing. Police make bad arrests, a settlement comes out of the taxpayer’s pocket, but the officer himself never even hears about it. He doesn’t have to pay a dime. And life goes on as before.
